SAP SuccessFactors Compensation & Variable Pay Lead
We are seeking a SuccessFactors Compensation & Variable Pay Lead to drive the design, configuration, and delivery of compensation and variable pay solutions within a complex, global enterprise operating across multiple business clusters, legal entities, and joint ventures.
The role will lead the end-to-end delivery of SAP SuccessFactors Compensation and Variable Pay modules across multiple instances, ensuring alignment with global compensation strategies, local regulatory requirements, and evolving business needs.
Key Responsibilities
1. Compensation & Variable Pay Solution Design
Lead the design and configuration of SAP SuccessFactors Compensation and Variable Pay modules across multiple instances.
Define global compensation templates, plans, and workflows while accommodating regional and legal entity variations including documented region-specific plan variations (proration logic, payout calendars, plan suspension/redesign scenarios).
Translate compensation strategy and business rules into scalable, configurable solutions.
Design and implement salary planning, bonus programs, and merit-based pay structures; assess and document SF capability boundaries for executive compensation and LTI, and define integration/handoff requirements for external LTI/shares vendors.
2. Multi-Instance Strategy & Harmonization
Drive compensation solution harmonization across multiple SAP SF instances.
Identify opportunities for standardization of compensation plans, guidelines, and eligibility rules across clusters.
Establish governance standards for configuration management, testing, and release cycles.
3. Variable Pay & Incentive Program Delivery
Design and deliver variable pay programs including annual bonuses, sales incentives, spot awards, and performance-linked payouts
Configure eligibility rules, proration logic, funding models, and payout calculations
Ensure alignment between variable pay design and business performance frameworks, including configuration of integration with Performance & Goals Management to consume calibration outputs in variable pay worksheets
4. Integration & Data Architecture
Define integration requirements between Compensation/Variable Pay and:
Employee Central (job, org, pay data)
Performance Management (ratings, calibration outputs)
Payroll and finance systems
Ensure data accuracy, consistency, and auditability across compensation flows
Support data migration and conversion activities for compensation-related data
5. Compliance, Governance & Reporting
Ensure compensation solutions comply with local labor laws, pay equity regulations, and internal policies
Design and deliver compensation analytics including SAP SuccessFactors Story Reports (SAP-delivered suite), executive dashboards, and ad hoc reporting.
Support audit readiness through proper documentation and controls
6. Stakeholder Management & Team Leadership
Partner with HR, Total Rewards, Finance, and IT stakeholders across regions
Lead and mentor a team of functional consultants and analysts
Drive workshops, requirement gathering, and solution walkthroughs with business and technical teams
Act as the subject matter expert (SME) for all compensation and variable pay related decisions
7. Business Value Realization
Align solution design to core business outcomes:
Improved accuracy and efficiency in compensation cycles
Reduced manual effort and processing time
Enhanced data quality to support pay equity and analytics
Improved employee and manager experience during compensation events
Establish KPIs and value tracking mechanisms
Key Requirements
Experience
8+ years in HR technology with deep expertise in SAP SuccessFactors Compensation and Variable Pay
Proven experience as a Compensation Lead or Senior Consultant on large-scale, global HR transformation programs
Experience handling:
Multi-instance SAP SF compensation landscapes
Global organizations with multiple legal entities, pay structures, and currencies
End-to-end compensation cycle delivery (planning, approval, payout)
Functional & Technical Expertise
Strong knowledge of:
SAP SuccessFactors Compensation, Variable Pay, and related modules
Compensation plan design, budgeting, guidelines, and eligibility rules
Pay equity, market benchmarking, and total rewards frameworks
Experience with:
Integration with Employee Central, Performance Management, and Payroll
Compensation data migration and conversion
Compensation reporting and analytics (Story Reports, Ad Hoc Reports)
Transformation & Innovation
Strong understanding of:
Compensation trends including pay transparency and pay equity
Application of AI / GenAI in compensation analytics and decision support
Automation of compensation workflows and approval processes
Leadership & Consulting Skills
Ability to:
Lead cross-functional teams and manage delivery across multiple workstreams
Translate complex compensation business rules into system configurations
Influence senior stakeholders including Total Rewards and HR leadership
Manage competing priorities across clusters and geographies
Required Qualifications
SAP SuccessFactors Compensation and/or Variable Pay certification are required.
Working knowledge of Performance & Goals Management (PMGM) and payroll integration principles, given the direct dependencies between compensation cycles, performance outcomes, and payroll execution
Experience with global pay structures, multi-currency compensation, and cross-border compliance.
Exposure to Total Rewards strategy, executive compensation, or incentive plan design.
Experience in highly regulated or complex global industries.
